dc.description.abstractTämän pro gradu - tutkielman tarkoituksena oli selvittää, miten työn merkitysten ja täyttymysten eli TMT-kyselyn osa-alueet (perustarpeet ja turvallisuus, arvostus ja uramenestys, aitous ja toimijuus, itsensä kehittäminen ja kyvykkyys, yhteenkuuluvuus ja myötävaikuttaminen työyhteisössä, laaja-alainen ja arkinen hyvän tekeminen) ovat yhteydessä työhyvinvointiin. Tämän lisäksi tutkimme, millä osa-alueella on vahvin yhteys työhyvinvointimuuttujiin eli työuupumukseen sekä työn imuun. Tutkimuksen aineisto kerättiin syksyn 2020 sekä kevään 2021 aikana osana Inhimillisesti kestävät työurat - tutkimushanketta ja se koostui 280 pääsääntöisesti tai opintojen ohella työssäkäyvistä henkilöstä ja se oli yhdistelmä useasta osaotoksesta. Yhteyksiä muuttujien välillä tarkasteltiin hierarkkisen lineaarisen regressioanalyysin avulla. Tulokset osoittivat, että työn merkitysten ja täyttymysten välinen ristiriita oli yhteydessä vahvempaan työuupumuksen kokemukseen ja niiden välinen yhteensopivuus vahvempaan työn imun kokemukseen. Kuudesta osa-alueesta erityisen vahva yhteys työhyvinvointiin oli itsensä kehittämisen ja kyvykkyyden osa-alueella. Tutkimuksemme havainnot työn merkityksellisyyden luonteesta viittasivat siihen, että sitä olisi tarpeen tarkastella moniulotteisena ilmiönä: regressiomallit, joissa kaikki osa-alueet olivat mukana samanaikaisesti, olivat selitysvoimaltaan vahvempia kuin ne mallit, joissa osa-alueet olivat mukana yksittäin. Yhteenvetona voidaan todeta, että työn merkitysten ja täyttymysten välinen yhteensopivuus työsuhteessa on yhteydessä koettuun työhyvinvointiin. Näin ollen olisikin tärkeää huomioida, kuinka työntekijän asettamat odotukset työlleen toteutuvat. Tämän lisäksi itsensä kehittämisen ja kyvykkyyden osa-alueen vahva yhteys työhyvinvointimuuttujiin antaa tärkeää uutta tietoa muun muassa TMT-kyselystä muodostuvan profiilin pohjalta käytyihin ohjauskeskusteluihin työntekijöiden kanssa. Jatkotutkimuksissa kiinnostavaa olisi selvittää kuinka nämä yhteydet käyttäytyvät pidemmällä aikavälillä keskenään, esimerkiksi vaikuttavatko pitkään jatkuneet ristiriidat työn merkitysten ja täyttymysten välillä työhyvinvointiin vai työhyvinvointi näihin merkityksellisyyden kokemuksiin.fi
dc.description.abstractThe aim of this master’s thesis was to investigate the connection between well-being at work and the dimensions of the Finnish vocational meaning and vocational fulfillment survey (VMFS) (basic needs and security, recognition and career success, authenticity and agency, self-development and competence, belongingness at work and contributing to belongingness at work, contributing to broader purpose and everyday good doing). In addition, we examined which of the six dimensions has the strongest connection to the work well-being variables which were burnout and work engagement. The data was collected during autumn 2020 and spring 2021 as a part of Humanly sustainable careers - research project and it consisted of 280 persons employed principally or in addition to their studies and was a combination of several subsamples. The connections between these variables were examined using hierarchical linear regression analysis. The results showed that the discrepancy between the vocational meanings and fulfillments was associated with stronger experiences of burnout and the compatibility between them with stronger experiences of work engagement. Of the six dimensions, the strongest link to well-being at work was found in self-development and competence dimension. The findings of our study on meaningful work suggested that it should be viewed as a multidimensional phenomenon: regression models in which all six dimensions were included simultaneously were stronger in explanatory power than those in which each of the dimensions were included individually. Based on the results we can conclude that the compatibility between the vocational meanings and fulfilments in the employment relationship is related to the experienced well-being at work. Therefore, it would be important to consider how the employee's expectations of their job are fulfilled. In addition, the strong link between self-development and competence dimension to well-being at work variables provides important new insights into for one example to guidance discussions with employees based on the profile of TMT-survey. However, there are other phenomena behind the variation in work engagement and burnout, in addition to the vocational meanings and fulfilments, and we cannot say more precisely about the cause-and-effect relationship based on this study. Further research would therefore be needed to examine how these connections evolve in the longer term.en
