dc.description.abstractRehtoreiden kertoma johtajuus rakentuu rehtorin ja toimintaympäristön välisissä sosiaalisissa vuorovaikutustilanteissa. Vuorovaikutustilanteissa rehtorit kokevat ristiriitaisia odotuksia eivätkä aina kykene tai halua vastata odotuksiin. Ristiriidat odotusten ja rehtoreiden oman tahtotilan välillä johtuvat ihmisten erilaisista näkemyksistä siitä minkälaista on hyvä, tehokas ja toivottu johtajuus. Näkemykset oppilaitoksen hyvästä johtajuudesta syntyvät ihmisten omien kokemusten ja yhteiskunnassa vallitsevien ja voimakkaimmin julkisuudessa esillä olevien esimerkkien ja kirjoitusten perusteella. Suomalaisen koulun johtamisen kuuliaisuutta ja esivaltaa kunnioittavat perinteet vaikuttavat niin ikään niihin odotuksiin, joita koulun johtajille asetetaan.Nämä tiedot käyvät ilmi Helena Ahosen väitöskirjasta, jossa hän on tutkinut rehtoreiden kertomaa johtajuutta ja johtajaidentiteettiä. Tutkimukseen osallistui 14 erilaisissa kouluissa tai oppilaitoksissa työskentelevää rehtoria, joiden kirjoittamia elämänkertomuksia sekä haastattelukertomuksia Ahonen on analysoinut kerronnallisten menetelmien avulla.- Omaa johtajaidentiteettiään rehtorit rakentavat ratkaisemalla omien periaatteidensa ja johtajuudelle asetettavien odotusten välisiä jännitteitä. Rehtorit kertovat olevansa muun muassa lasten tulevaisuuden puolustajia, opetus- ja kasvatustyön mahdollistajia, muutoksentekijöitä ja esitaistelijoita, Ahonen kertoo.Rehtorit kuvaavat myös toimivansa ristiriitaisissakin tilanteissa johtajana opetus- ja kasvatustyön arvoperustan mukaisesti. Julkisuudessa ihannoidun, vahvan karismaattisen johtajuuden rehtorit kokevat itselleen vieraaksi. Opettajuudesta luopumisen ja opettajaidentiteetistä siirtymisen johtajuuteen sekä oman johtajaidentiteetin muodostumista rehtorit kuvaavat muutosprosessina, jossa on siirryttävä katsomaan asioita eri perspektiivistä.- Oppilaitosjohtajuutta voidaan uudistaa vaikuttamalla sekä rehtorin että muiden oppilaitoksessa toimivien käsityksiin hyvästä johtajuudesta ja sen rakentumisesta. Hyvän johtajuuden edellytyksenä on, että sekä rehtori että myös muut oppilaitoksessa toimivat tiedostavat, että johtajuus rakentuu sosiaalisissa tilanteissa ja haluavat olla vaikuttamassa sen muodostumiseen, Ahonen huomauttaa.Tutkimustuloksia voidaan hyödyntää oppilaitosjohdolle suunnatun perus- ja täydennyskoulutuksen suunnittelussa. Tulokset voivat olla tukemassa myös yksittäisten rehtoreiden henkilökohtaisessa, oman johtajuuden arvioinnissa ja kehittämisessä.fi
dc.description.abstractThe purpose of this study is to describe how leadership in educational institution settings is constructed, and to characterize leader identity as narrated by headmasters. The key questions of the study focus on two areas: How do headmasters narrate leadership in educational institutions and their own leader identity? This is a leadership study, and it belongs specifically to the research field of socially constructed leadership. Secondly, this is an identity study, because it examines headmasters’ narratives of leader identity. The research results can be used to develop leadership in educational institutions and to develop the vocational skills of headmasters.14 headmasters participated in the study, and the research material is largely made up of the life stories they wrote. Additional research material was gathered by interviewing headmasters of various schools. Narrative research methods were used in the analysis of the life stories and interviews. The study discusses the headmasters’ leadership functions, educational institutions as social spaces, the autonomy of the headmasters’ definitions of leadership, the construction of leadership in the educational community, and the headmasters’ narrative of leader identity.The results indicate that leadership is constructed in a process of social interaction, the actors of which are the headmaster and the other members of the school community. Various interest groups of the school, such as parents of the students, also have an effect on the leadership of the institution. The headmaster’s and other work community members’ views on leadership affect the construction of leadership. Individual views on leadership are formed from the school’s leadership tradition and from leadership discourse upheld by business management research.As a conclusion it can be stated that leadership in educational institutions can be reformed by increasing the leadership awareness of the entire school community. According to the conclusions, engaging personnel in leadership discourse builds a collective view of leadership quality and encourages commitment to mutually set goals.en
